University of Florida psychiatrists have formally defined AI Replacement Dysfunction (AIRD): the psychological and existential distress of workers facing the threat or reality of AI-driven job displacement. Symptoms include anxiety, insomnia, depression and identity confusion.

AI job insecurity causes emotional exhaustion, skill acquisition avoidance, reduced engagement, declining creative performance and impaired psychological health. In extreme cases it has led to unsafe behaviours, including sabotage of machinery.

Peer-reviewed: life satisfaction impact

A study of 549 service industry employees found AI job anxiety significantly and negatively predicted life satisfaction, fully mediated by negative emotions (p < 0.001). This is measurable, escalating and likely already present.

The compliance reality: Australian WHS law

All Australian jurisdictions now covered. Victoria joined the national psychosocial hazard framework in December 2025. Every employer must proactively identify and control psychosocial risks, including those driven by AI and digital change.

AI implementation is explicitly in scope. How employers design and deploy AI, and whether workers have visibility, control and voice, is a WHS obligation - not just a change management preference.

Regulators are actively enforcing. SafeWork NSW issued 500+ non-compliance notices in July 2025 and 700+ in November, with psychosocial hazards a named priority.

Psychological claims are disproportionately costly. At 12% of claim volume, they account for 38% of all workers compensation costs in NSW, averaging $288,542 per claim in 2024-25.

SafeWork NSW issued a prohibition notice halting UTS's restructure, stopping planned meetings with 800 staff called with just one day's notice. Workers were found exposed to serious and imminent risk of psychological harm. Estimated monthly disruption cost: $3-4 million. The trigger was inadequate consultation on an AI-and-cost-driven restructure.

Court Services Victoria pleaded guilty to breaching the OHS Act for failing to identify and assess psychosocial risks, particularly a toxic culture within the Coroners Court. Not AI-specific, but a benchmark for what Australian regulators will do when they act.

Klarna eliminated approximately 700 jobs between 2022 and 2024, replacing them with AI-powered systems. Within months, customer service ratings dipped, complaints rose and quality deteriorated. The company began rehiring human staff - an expense never modelled in the original AI business case.
